    The phrase ‘paid vacation’ has long been wielded as a dismissive counterweight to every complaint uttered by an educator. In public discourse, the assumption remains steadfast that teachers enjoy months of paid leisure, leaving little ground to demand enhanced working conditions or better compensation.

    Yet, anyone standing inside a classroom understands the fallacy. The summer months are rarely an uninterrupted stretch of rest. They are populated by mandatory professional development, curriculum redesign, administrative preparation and the implicit reality of being perpetually on call. Even the long-awaited restoration of term leave is less a luxury and more an operational safety valve designed to prevent total systemic burnout.

    This distinction matters now more than ever. As Barbados moves forward with transforming its education system into a model requiring more individualised attention, continuous assessment and specialised instruction, the system naturally demands a larger, highly skilled teaching workforce. Every policy iteration and expanded curriculum framework asks educators to give a little more time, energy and emotional bandwidth.

    However, as expectations escalate, the foundational architecture of teacher motivation remains virtually unchanged.

    We continue to rely almost exclusively on intrinsic motivation, assuming that a passion for pedagogy will indefinitely sustain a workforce.

    Intrinsic motivation is a noble engine, but it cannot run on an empty tank.

    Across our schools, the toll of this imbalance is becoming increasingly visible. Vibrant, dedicated educators who once entered the profession with creative ambition are growing quiet from exhaustion, becoming disgruntled or growing apathetic. Some find themselves sitting in an emotional ‘retirement lounge’ years before reaching their actual retirement age.

    To be fair, accountability is necessary.

    There are those in the profession who have become deeply disengaged or who entered for the wrong reasons altogether. Clear performance standards will help address those gaps. But the primary challenge facing our education system today is not simply filtering out low performance; it is attracting and retaining the talent we desperately need to grow.

    The Ministry of Educational Transformation’s work toward developing a national Quality Assurance Framework is a commendable step. Establishing clear standards and evaluation mechanisms provides much-needed structure, protecting students and upholding professional standards across our schools. Yet, true quality assurance must operate as a twoway street: a mechanism that addresses underperformance while actively recognising, supporting and rewarding excellence.

    Crucially, school leadership does not need to wait for a final policy framework to begin shifting culture. A generic ‘thank you’ at an end-of-term staff meeting, or even from the minister, simply does not cut it. Across our schools, there are teachers who continually outperform themselves, whose standards never drop and who consistently go above and beyond for their students. We can start acknowledging and rewarding them right now.
    While competitive base compensation remains essential, meaningful incentives extend far beyond direct salary increases:

    • Career progression and autonomy: Developing clear pathways for advancement within the classroom, such as master teacher or instructional coach roles, so educators can progress without having to leave teaching for administrative posts. Giving exemplary teachers greater instructional autonomy to innovate within their classrooms fosters true professional pride.
    • Targeted professional growth: Shifting from generic workshops to self-directed, meaningful professional development that teachers genuinely feel enhances their daily practice.
    • Operational and wellness support: Introducing institutional wellness initiatives, comprehensive health plans and structured retirement options. Granting flexible mental health days or occasional early release after demanding assessment periods acknowledges the heavy emotional labour of the job.
    • Micro-grants and resources: Providing direct classroom budgets or innovation grants to highperforming teachers, removing the burden of funding learning materials out of their own pockets.
      At the end of the day, an educator can have boundless love and passion for the job, but at some point, passion alone is simply not enough to pay the bills or prevent exhaustion. An increase in salary would certainly be the ideal response, since a teacher cannot take love and passion to Massy, Cherish, Jordans or Popular.

    However, in lieu of immediate financial compensation, there are practical, structural steps that can and should be taken. By framing quality assurance not merely as a monitoring tool, but as an immediate opportunity to value and support excellence, Barbados can build an education system where both students and educators truly thrive.
